Hubby didn't do it when he first got the Pixel 2 and now it's whining.
If he does the update now, is it the same as a factory reset? Will all
personalization be lost? If I make a backup (and set it to
automatically do backups) can a complete restoration be done after the
10-11 update? NOTHING I could find addressed this problem.

Yeah, I've been burned :-( I updated mine to 11 as soon as I got it
before I did anything at all to it, and I was really pleased at how it
sucked in everything from my Motorola phone. Still...

I don't recall any data or personalisation loss with previous upgrades.

Nothing will be "sucked in".
An upgrade works perfectly weithout losing anything.
Nevertheless wise users back up before upgrading.

Never had a problem with a device update itself. However a few of my
favorite apps quit working after updates because they themselves were
no longer being supported or updated. One that comes to mind is my
favorite newsreader Groundhog. It stopped working correctly (menu gone)
after Android 9. Fortunately a few of my tablets are still on
Android 9 but probably not for long.

When I got the Pixel2 it 'sucked in' everything from my Motorola phone
via, as I recall, my OTG cable. I was really happy, given that I have
~150 apps and tweak pretty much everything.

Is it just a matter of the Pixel 2 came with Android 10, or is he
upgrading from a different phone?

When I migrated from one tablet to a new one I just used Google backup to
copy all apps and data from my old tablet to where ever Google stores it,
then downloaded it to the new tablet. If you don't trust Google, there
are third party apps that will do the same thing.

That's about moving from and old to a new phone, when one has been
factor reset, it'll offer to transfer settings from a different device,
this has varied over the years from tapping NFC sensors back to back, or
using a USBC-to-USBC cable, or a micoB to USBC adapter, I think that
only initiates the tranfer which actually happens over wifi or 4G.

The P2 came with Android 10. I upgraded mine immediately, and it copied
over the contents of my Motorola phone. It VOLUNTEERED to do that, I
didn't know it was possible.

I had not done a backup of the Motorola because I didn't know I could or
that it would do any good at all. There are lots of backup utilities
which only copy your photos, music, etc. WORTHLESS. I copy my photos
to my computer as soon as possible and then delete most of them from the
phone. I keep music on my computer and copy some of it to the phone
just in case I want to listen to something. I rarely do.

I auto-backup the P2 now. Why not? If I get a newer phone it will
probably be another Pixel, which I really like. It's battery-hungry,
but since I charge it overnight the only time that's a problem is if I
want to take a few hundred photos. It dies after maybe 120. I have a
battery backup, but I forgot to bring it :-(
